Why motivation matters in recruitment

Many entrepreneurs start their business driven by passion. They build companies in fields they deeply understand. But marketing, HR, finance or administration? Most of them learn those skills along the way. They succeed not because they had the perfect CV on day one, but because they had drive, curiosity and the willingness to learn. Yet when it comes to hiring, those same entrepreneurs often expect something very different from candidates.

The contradiction in modern hiring

In recruitment, experience and immediate productivity often outweigh motivation.

Candidates are screened on bullet points on a CV, years of experience and/or familarity with tools and systems.

Currently, motivation is often treated as a 'nice-to-have' and is typically only questioned during the interview rather than measured during screening. And entrepreneurs who built their companies through learning and experimentation now reject motivated candidates because they are not ready-made. Instead, candidates with the right CV keywords are invited. Even when their drive or engagement is questionable.

Why experience alone is a weak predictor of success

Experience shows what someone has done before. It does not show:

  • Whether someone enjoys the work

  • Whether the role energizes them

  • Whether they will persist when things get difficult

  • Whether they will continue learning and growing

Scientific research consistently shows that motivation predicts performance, learning speed and long-term engagement far better than experience alone. Skills can be learned. Motivation cannot be trained into someone who does not feel it.

The hidden cost of hiring for experience

Hiring primarily on experience often leads to:

  • Lower engagement over time

  • Faster burnout

  • Higher turnover

  • Teams that perform adequately but lack energy and ownership

And that’s not even mentioning the costs associated with manually screening candidates and inviting those who seem like a great match on paper, but in practice, or during the interview, don't turn out to be the motivated professional you’re looking for.

Motivation creates long-term value

Candidates who are genuinely motivated by a role:

  • Learn faster

  • Perform better under pressure

  • Collaborate more effectively

  • Experience less stress and burnout

  • Stay longer with an organization

Stop screening CVs. Start measuring motivation

Hiring for experience feels safe, but it often leads to average results. Hiring for motivation creates growth, resilience and sustainable performance. If entrepreneurs were hired the way they hire today, many companies would never have existed. It is time to stop guessing motivation from CVs and start measuring it.
